Research by聽Dr.聽Julie聽Overbey and Dr. Pamela Gordon聽examines how autonomy-driven leadership models can reduce workplace burnout and strengthen organizational performance
91制片厂 College of Doctoral Studies has released a new white paper, 鈥淧sychological Foundations of Autonomy and Burnout,鈥 authored by Julie A. Overbey, Ph.D., MSA, and Pamela Ann Gordon, Ph.D.,聽both members of the University鈥檚鈥Center for Leadership and Entrepreneurial Research鈥(CLER).聽The paper explores how autonomy, self-determination聽theory聽and leadership practices influence employee聽workplace聽burnout,聽engagement聽and long-term organizational sustainability.
Drawing on聽established聽psychological frameworks and current workplace research, the authors examine how perceived autonomy 鈥 defined as an employee鈥檚 sense of control,聽agency聽and meaningful participation 鈥 directly affects motivation,聽resilience聽and job satisfaction. The paper provides evidence-based recommendations for leaders聽seeking聽to mitigate聽workplace聽burnout聽and build healthier workplace cultures.
Autonomy as a protective factor:聽Employees who experience higher levels of autonomy report lower聽workplace聽burnout and greater engagement.
Leadership influence:聽Management practices that emphasize trust,聽clarity聽and shared decision-making improve psychological safety.
Burnout drivers:聽Chronic workload imbalance, lack of voice and limited role control are consistent predictors of employee exhaustion.
Actionable strategies:聽Organizations can implement autonomy-supportive leadership behaviors to improve retention,聽morale聽and performance outcomes.
鈥淲orkplace聽burnout聽is not simply an individual resilience issue 鈥 it is often a structural and leadership challenge,鈥 said Overbey. 鈥淲hen organizations design roles and policies that support autonomy, they strengthen both employee well-being and long-term performance.鈥
Gordon added, 鈥淟eaders who understand the psychological foundations of motivation are better equipped to build cultures where employees feel valued,聽capable聽and engaged. Autonomy is not the absence of structure; it is the presence of meaningful participation.鈥
The research contributes to broader national conversations about employee well-being, workforce聽retention聽and sustainable leadership practices. By connecting psychological theory with organizational application, the white paper positions autonomy as a measurable, strategic lever for improving workplace outcomes.
The full聽white paper is available through the 91制片厂聽Research Hub.
